Designing An E-Enabled Performance Management System

1) Background / Client Description

The client is a large automobile company which is a Joint Venture between an international and Indian player. The client had two different applications for performance management one being used by the Indian Parent and the other being used by the JV partner. The competency system was developed a long time back and there were issues in application of the competency framework for the intended purpose and the client was not deriving any benefit from the existing competency framework.

2) Objectives of the intervention

The objective of the exercise was to review two systems operating in different parts of the company, create a common performance management process keeping in mind the benefits of each, creating a functional design and specification for the new Performance Management System and working with the client technology team to get the application developed and tested. The assignment also included a review of the competency framework and its application and rework on the same to suit the new environment and reality of the company.

3) Solutions offered by Talentonic

Both the running performance management systems were analysed and feedback taken from the top management as well as the users around the efficacy of each one and the short comings. The Competency framework being used along with its definitions and structure were also evaluated and decided that they required a significant change.

As part of the exercise the competency framework was refreshed completely and a new competency directory was created in partnership with identified resources from the client side through multiple workshops and approval process. The new competencies were mapped with the existing jobs and included as part of the performance evaluation process.

The performance management system was redesigned in consultation with the client with changes to suit the entire organization and the new requirements. Post finalization a functional specification document was created to help the IT team from the client to develop an online tool to track and manage performance. The new application has the ability to do performance planning, target setting, mid-term reviews and the final reviews. The system also has the ability to provide performance history for all employees. One of the key feature that was added included the ability of the system to provide reports around how effective was the cascade of the targets from top the bottom, which was done by providing the corporate and functional goals and tagging each of the personal goals with the corporate / functional goals which helped in creating a report around how many people were directly aligned to the organizational goals.

The application was developed by the client IT team with guidance and inputs from Talentonic and first level testing was conducted before the system going live.

4) Results

The application has been developed and deployed for the client and is in active use. The new competency framework and the dictionary have been adopted across the organization and the client now has a single performance management for all employees.

Compensation Analysis & Budgeting Tool

1) Background / Client Description

The client is a Large MNC consulting company in the Human Resources Consulting space. The company has clients across various countries where they want a tool where they can analyze their compensation information against a benchmark set and also simulate various budget scenarios to calculate the total budget impact of their increment decisions as well as the comparative against the market set post the increments.

2) Objectives of the intervention

The objective of the intervention was to develop a technology solution which will be hosted and managed by Talentonic on the web and will be available for client to access from multiple countries. The client users would be granted time bound access to the tool based on the subscription bought by them.

3) Solutions offered by Talentonic

Talentonic reviewed the requirements of the client and its client users. A review was also conducted of an existing tool which was being used by the client at that point in time to understand the requirement of the client in a better manner. A functional design was created and approved by the client which became the basis for development of the tool. The tool was developed and tested with multiple data sets from different countries and different scenarios which were simulated.

The tool allows the client admin to provide access to the tool features for countries for which their client users have purchased the rights. The tool allows the client user to upload their market benchmarking information as well as the internal employee data. The tool analyses the uploaded information and creates reports based on client inputs or requirements. The tool has flexibility for the customer to choose the applicable percentile positions or the compensation element that they want to do the comparison on and the tool does on the fly calculations to generate reports and graphs to provide some good insights to the client user.

The client user can check the positioning of its various people against the market or analyse the compensation mix or generate total cost and break-ups of salaries across various groupings of employees.

The tool also allows the client user to feed in target increment percentages and see the implication of those on the total increment budget and the analysis of the data at an individual level post the increments. The tool also has a simulation engine which allows the client to simulate various increment scenarios in the tool. The client user can provide inputs for increments and then calculate the impact on the overall budget. Once the budget is calculated then the client user can run various reports to check on the status of individuals post the increment against the market data and the desired positioning that the company has chosen for itself.

4) Results

The tool has been developed and deployed for the client and is being used now. The tool underwent penetration tests before going live due to the sensitive nature of the data and after successfully passing the test the tool has now been made available to the client for usage. The tool is hosted on a managed cloud and access is provided for all users through the internet.

Development of a 360 degrees portal for a large PSU

1) Background / Client Description

Our client is a large consulting company, which was engaged by a large public sector unit to design a 360 degrees appraisal process for their managers. The company wanted to partner with a company with expertise in both HR and technology to develop and deploy the 360 degrees portal for the PSU client.

2) Objectives of the intervention

The objective of the intervention was to develop a tool for the PSU client which they could use on their intranet to run their 360 degrees appraisals for all their managerial employees in the company. The client (consulting company) was to define the conceptual process and the Talentonic team was to support them to convert that into a technology application.

3) Solutions offered by Talentonic

The Talentonic team worked with the client as well as the PSU company to understand the exact nature of requirements from the application, including the functional specifications, reporting requirements and the work flow.

After the initial design was signed off, the tool was developed as per the customer requirements and handed over to the client for User acceptance training. The tool was deployed in the client environment and tested for any changes / errors.

Once the UAT was signed off and the changes made to the tool, the tool was deployed in the production environment at the client side. The Talentonic team also managed the support for the first 2 months of the survey for various groups of employees conducted for the PSU clients. Talentonic had deployed dedicated resource at the client site to help with managing the application and for customer support. The first launch covered more than 2000 employees who were seeking feedback.

The tool allows various HR business partners in the organization to create a new 360 appraisal for a selected group of employees and upload the information for the employees in the tool. The system send mails to people for responses and collects the feedback provided by the respondents. The tool also generates a predefined report for each participant.

4) Results

The tool was deployed and handed over to the client after successful run for the first group of employees. The tool has been taken over by the client IT team for future management
